Abstract: Today’s labor market is characterized by pronounced differences in values, expectations, and work orientations across active generations, creating novel challenges for human resource management. While generic profiles of generational differences provide useful guidance, implementing sustainable HRM requires systematic attention to individual needs, life circumstances, and motivations. Building on a qualitative review of the literature, this study examines how generational patterns and an individual focus can complement each other and under what organizational conditions they translate into greater resilience, engagement, and retention. Our findings suggest that inclusive, learning-oriented, and flexible HR architectures provide the institutional context in which personalized development and incentives can be realized sustainably.
